摘  要:目的运用360度绩效反馈法者评估护士长的个体职业发展和绩效情况,有利于护士长的针对性培养及岗位合理聘用。方法选择评估对象;对评估者进行分级测评,并给予不同的权重系数;编制量表,其内容包括品德、智力、能力、绩效、服务指标5个因子共25个条目,采用主客观结合的赋权法,确定各指标的权重值。运用360度绩效反馈法,对本院的31名护士长进行绩效考评,对2004年护士长的考评结果进行分层分析,并及时反馈。结果2004年护士长绩效考评总均分为91.82±8.87,下属对护士长的评价几乎不同程度地高于同级、上级和顾客(患者)的评价(P<0.05),尤其在智力指标和能力指标因子方面,护理部对护士长的因子得分从高到低依次为品德指标、绩效指标、智力指标、能力指标、服务指标(P<0.05),其中绩效指标因子对考评总分影响最大,护士长的年限对各种指标有不同程度的影响;服务指标因子的增加及顾客(患者)导入,决定了护士长绩效考评的成败。结论360度绩效反馈法能从多角度反映护士长的综合情况,有利于护士长的职业个体发展和正确的绩效评价。Objective To evaluate head nurses' professional development and performance by the method of 360 degree performance feedback. Methods Assessing persons in different degree were given different power factor. Using the method of paying power with combination of subjective and objective,the tables including 5 factors and 25 items about morality, intelligence, ability, performance and service indicator were established. Every items' degree of important was decided. 31 head nurses in my hospital were assessd using the method of 360 degree performance feedback. The results of accessed of head nurses in 2004 were analysed in different degree and feedback in time. Results The mean score of assessment of head nurses in 2004 was 91.82± 8.87. The assessment from subordinate was better than that from superior, customer and associate of the same grade (P〈0. 05). especially for the factors of intelligence and ability. The descensional order of score from nursing department was morality, intelligence, ability, performance and service indicator(P〈0.05). The influence of performance factor was the greatest to the total score among these factors. The working time as a head nurse had various degrees of influence to all factors. Success and failure of assessment of head nurses were decided by increasing the factor of service indicator and customers'( patients') joining. Conclusion Method of 360 degree performance feedback could reflect the whole circumstance of head nurses from all aspects . It could contribute to head nurses' individualistic development and the right assessment to them.
