摘 要:目的弥补目前护理管理凭经验管理的缺陷,提高护理科研的规范性和科学性,从管理学角度找到解决聘用合同制护士差异化激励问题的途径。方法引入管理研究团队进行合作,在护理管理者的协调组织下,进行问卷调研和访谈,根据护理工作的实际情况,运用管理学理论和方法,确定初步方案,并对初步方案进行小范围试运行,然后全面推广运行。结果确定了各技术等级护士的详细职责,各技术等级护理人员选拔的指标体系及薪酬提升的幅度。结论在专项课题中引入管理团队进行研究,为建立适合的激励竞争机制、优化护理人员职业生涯规划提供系统规范的依据,增强了护理管理的科学性。Objective To make up the limitation of management by experience in the present nursing management,improve the standardization and scientization of nursing research,and find the approach to solve the problem of different incentives a-mong contracted nurses. Methods A cooperative research team was set up to carry out questionnaire investigation and interview under the coordination of nursing administrators. Based on the management theories and methodology,the draft project was formulated and tried in small group,and then extended in the whole hospital. Results The specific responsibilities for the nurses of different technical tier,the index system of selecting nurses and the extent of salary improving were formulated. Condusions The practice of management team in the study of different incentives among nurses can provide the basis of setting up appropriate incentive and competitive system and optimizing the career plan for the nurses,which makes nursing management more scientific.
