摘 要:实习社会化是大学生社会化过程中的一环,会对其职业生涯和留职意愿产生重要影响。本文通过实地调查,应用分层回归方法探讨了大学生酒店实习社会化及其留职意愿的影响因素。研究结果发现:(1)工作条件和组织信任与大学生实习社会化、留职意愿正相关;(2)大学生性格特征与实习社会化正相关;(3)实习社会化在工作条件、组织信任对大学生留职意愿的影响中起部分中介作用,在大学生性格特征对其留职意愿的影响中起完全中介作用。据此,文章最后提出了管理建议。Internship socialization is a part of the process of socialization for college students and will exert significant impact on their career plans and willingness to retain for employment. The paper, based on the field survey of hotel interns, discusses the influencing factors by using hierarchical regression method. The study result finds: 1. work conditions and unit trust are positively correlated to internship socialization and their willingness to retain; 2. personality characters of college students are positively correlated to internship socialization; 3. internship socialization plays a partial mediating role in the influence of work conditions and unit trust on their willingness to retain while personality characters of college students play a full mediating role on the influence of their willingness to retain. Accordingly, suggestions for management are finally put forward.
