摘 要:教研型人才身处于高密度人才集聚环境中,作为一种高素质专业人才,其独特的个性成为引发集聚冲突的关键动因之一,目标不一致、利益分配不均衡、权力争夺与沟通障碍也成为冲突的重要导火索。通过全面解析该类人才集聚冲突效应,刻画出经济性效应与非经济性效应的共存演化脉络,得出与其他类别人才相比,教研型人才集聚冲突表征隐性化且非经济性效应更为显著的重要结论。综合运用尊重、疏导、轮换方式及平衡战略,并融入冲突管理的安全阀思想,能够有效削减化解引致非经济性效应的教研型人才集聚冲突。The teaching-research talents are surrounded by high-level talents in a convergent circumstance. As professional talents of higher education, their individuality is the chief reason for the agglomeration conflict. Other reasons include divergent aims, distribution of profits, struggle for power and failure of communication. Through analysis of the talents agglomeration conflict, the paper has described the coexistence and evolution of the economic and non-economic effects. It is demonstrated that agglomeration conflict among teaching-research talents is reces- sive and the non-economic effects are much more significant by contrast with other talents. It will not be effective to eliminate agglomeration conflict which is responsible for non-economic effects unless we adopt such methods as respect, guidance, rotation, balanced strategy and safety valve ideas.
