摘 要:目的探讨骨科医院实施"以护士为中心"的管理实践效果,进一步提高护理质量及服务水平,使患者满意。方法提练科室精神及科训以激励每位工作人员;为护士营造积极的支持性护理环境:建立科室与病区的天使QQ群;定期召开以病区为单位的交心通气会;给予护士真诚关怀;设制护士排班需求表及休息制度,注意在排班与休息上缓解工作-家庭冲突。建立健全提升个体与团队综合素质的激励机制:实行病区护士长竞聘制;实施护士层级管理,充分发挥护理骨干的作用;实施以奖为主的科室护理分值制、护理不良事件上报制,召开畅所欲言的研讨会,实行病区护士长及护士绩效考评制。结果 2010年实施以"护士为中心"的管理模式后,护士工作满意度评分、患者对护理工作的满意度明显较实施前(2009年)提高(P<0.01)。结论护理管理者首先要关爱护理人员,树立管理就是服务的理念,并加强护理文化建设,才能使护士更加人性化对待自已的工作和工作对象,从而优质高效地服务于患者。Objective To discuss the effect of nurse-oriented management system and to improve nursing quality.Methods Nurse-oriented management system was introduced to create a supportive atmosphere for nurses.Various measures such as frequent communications among nurses,hierarchical management and incentive mechanism,performance competition system were adopted.Results The average score of job satisfaction of nurses increased and patients were more satisfied with after introducing the model(P0.01).Conclusion It is significant for nursing administers to put nurses in the first place and establish the concept that management is service as well and enhance the construction of nursing culture.The introduction of nurse-oriented management system exerts great influence on the improvement of nurses' work efficiency.
