中层管理团队协作情景对领导者素质与绩效的调节作用

摘  要:素质理论试图解释领导者的内在特质,但"忽视了情景因素"是其致命弱点,为此,将中层管理团队协作情景作为调节变量,检验了其对领导者素质与领导绩效关系的调节作用。结果表明,管理者行为动机上的"言语理解"和职业能力上的"风险决策"能力与领导者绩效有显著的相关性,即领导素质对领导绩效有显著的影响作用;中层班子的团结协作情景对领导者职业兴趣上的"研究取向"与领导绩效相关关系有显著的调节作用。The quality theory tries to explain the intrinsic traits of a leader, but "ignoring the scene factors" is its fatal weakness. For this reason, we use middle management team cooperation as the moderator variable to examine its moderating effect on the relationship between leader's traits and performance. The results show that there is a significant correlation between the manager's performance and his'speech understanding' concerning behavior motivation and his'risk decision -making' ability concerning career capability. Namely, there is a significant affecting action of the leader's traits on leader's performance; there is a significant moderating action of the unification and cooperation of the middle management team on the correlation between the leader's performance and leader's "research orientation" concerning career interest.
