摘  要:目的:在三级综合性医院建立护理绩效评价体系,探索该体系对提高护理工作效率及患者满意度的效果。方法:在护理岗位分析的基础上,运用Delphi法、关键绩效指标和目标管理法,参考现运行的护理质量评估标准,形成符合医院情况的护理绩效评价体系。通过服务质量效率、人力资源效率、组织运转效率在内的3个维度的一级指标,9项二级指标和25项三级指标构成的绩效评价体系对护理团队进行绩效评价。结果:引入护理团队绩效评价体系1年多以来,护士工作效率及患者满意度均有明显提高。结论:基于岗位管理的护理团队绩效评价体系提高了护理工作质量、效率和患者满意度,更调动了护士的积极性,实现了组织变革管理。Objectives: To establish nursing performance evaluation system in Third-Grade general hospitals, to apply performance management in nursing team evaluation, and to explore the effect of this system on nurses' working efficiency and patients' satisfaction. Methods: Based on nursing post analysis, we used Delphi method, key performance indicators and objective management mode, referred to current nursing quality assessment standards ,and formed the nursing performance evaluation system which was in conformity with the hospital condition.The system consisted of 3 first level indicators which were service quality efficiency,, human resource efficiency, and organizational operation efficiency, 9 second level indicators and 25 third level indicators. Results:After the application of nursing team performance evaluation system over 1 year,, nurses' working efficiency and patients' satisfaction improved significantly. Conclusion: The nursing team performance evaluation system based on post management could improve the quality and efficiency of nursing work and patients' satisfaction, arouse nurses' enthusiasm, and realize organizational reform management.
