摘 要:目的建立合理的护理人员职业生涯管理体系并应用。方法将职业生涯管理体系分为职业生涯评估、职业分阶段培训及职业生涯评价3个步骤。将护理人员职业发展分为职业建立、职业稳定发展和职业精深3个阶段进行职业分阶段培训,并制订培训方案和考评细则;主要通过护理人员学分达标率、学分总体水平及满意度3项指标评价护理人员职业生涯管理效果。结果通过职业生涯管理护理人员在医德医风、夜班数、专业技能、专业理论、临床教学及学术活动方面达标率及总学分均有提高(P<0.01);护理人员工作满意度均提高(P<0.01或P<0.05)。结论护理人员职业生涯管理体系的建立与应用是提高护理人员整体素质和医院护理质量行之有效的方法。Objective To establish and applicate the occupation career management system for nursing staff. Methods The occupation career assessment, occupation phased training and occupation career evaluation were divided from the occupation career management system. The occupation phased training of nursing staff were based on the occupation establishment stage,development and stable occupation stage and occupation intensive stage,the training plan and evaluation rules were made. The nursing occupation career management effect were evaluated by the rate of the nursing personnel credit,credit level and satisfaction. Results The scores of medical ethics, night shift number, professional skills, professional theory, clinical teaching and academic activities and the credit level of nursing staff were increased ( P 〈 0.01 ). Job satisfaction among nursing staff were improved (P 〈 0.01 or P 〈 0.05 ). Conclusion The establishment and application of occupation career management system for clinical nursing staff is an effective method to improve the overall quality of nursing staff and nursing quality.
