摘 要:目的研究教育科研团队中互动氛围对个体创新能力的影响及其机制,为指导创新型人才培养提供理论依据。方法通过专家访谈,借鉴成熟量表,构建师生互动关系量表,并以某军队医学科研院所的研究生及其导师为研究对象,分别对研究生及其导师进行问卷调查,最后将学生和导师问卷进行配对,得到有效配对数据159份,构建师生互动关系、团队成员交换关系和个体创新能力相关关系的结构方程模型以及验证中介影响机制的结构方程模型;采用SPSS和AMOS的统计方法检验互动氛围对个体创新能力的中介影响机制。结果关系结构方程模型和中介影响机制的结构方程模型的拟合指标均达到了良好的水平,路径系数达到了0.001的显著水平,验证了所提出的假设。结论互动氛围中的师生互动关系对团队成员交换关系有正向影响,并最终影响团队成员的个体创新能力。互动氛围对个体创新能力的影响作用通过内部动机、自我效能和心理安全起作用。内部动机通过影响工作卷入行为,以及心理安全感通过影响知识共享行为对个体创新能力产生正面影响。Objective To investigate the mechanism of impacts of relational factors on individual creativity and to pro- vide a theoretical basis for management practices in research institutions. Methods Through expert interviews and item analysis, we built administrator-student interaction scale. After surveying supervisors and students from military research institutions separately, we collected 159 paired samples to assess the students'perception of the quality of their relationship with their supervisors, their intrinsic motivation, self-efficacy, psychological safety, job engagement, willingness to share their knowledge and the supervisors' assessment of the students' creativity. SEM and regression analyses were used to test the hypothesis. Results The overall fit of both the relational SEM model and the mediated influential mechanism SEM model was satisfactory, and the path coefficients were significant at the level of 0. 00l, so the proposed hypothesis was verified. Conclusion The results showed that the administrator-student interaction relationship is positively related to the teammember exchange, the administrator-student interaction relationship and team-member exchange are pos!tively correlated with the individual creativity, and the intrinsic motivation, self-efficacy and psychological safety are the mediators which will affect the impact of relationship on creativity. Job engagement mediates the relationship between intrinsic motivation and individual creativity, and knowledge sharing mediates the relationship between psychological safety and individual creativity.
