摘 要:工作压力是影响员工创造力的重要环境因素。依据内部动机理论和注意力的观点,分析了挑战、妨害两种类型的工作压力通过学习目标导向对员工创造力的影响机理,建立了工作压力、学习目标导向与员工创造力关系的概念模型,并提出相应的研究假设。采用240名中国商业银行一线员工的问卷调查数据,对所提出的假设进行了检验。实证发现员工创造力与挑战型工作压力正相关,与妨害型工作压力负相关;学习目标导向部分中介工作压力与员工创造力之间的关系。Job stress is an important environmental factor affecting the creativity of employees. From the intrinsic moti- vation theory and the viewpoints of attention, we analyze the mechanism of influences of challenge/hindrance job stress on the creativity of employees in the learning target orientation. We also construct a conceptual model of the relation a- mong job stress, learning target orientation and creativity of employees, and propose relevant research hypothesis. We confirm the hypothesis by use of a questionnaire investigation data of 240 employees of commercial banks in China, find- ing that the creativity of the employees is positively correlated with the challenge job stress, and is negatively correlated with the hindrance job stress. The learning target is oriented to the relation between part of the mediation job stress and the creativity of employees.
