摘  要:目的:科学地建立一套适合省级三甲综合性医院的护士长目标考核体系。方法:在目标管理理论的指导下,采用头脑风暴法和德尔斐(Delphi)专家咨询法,确立护士长目标考核指标,然后运用专家评分法,定量分析各指标权重。结果:经过3轮专家咨询后,构建了包含护理质量和相关部门满意度的2项一级指标、17项二级指标和对应评价标准内容的护士长目标考核体系。结论:以目标管理为导向的护士长考核体系,为三级甲等医院的护士长评价提供了较全面的、可量化的依据。Objective To establish a scientific performance appraisal system for head nurses in provincial grade three and first-elms general hospitals. Methods Based on the theory of Management by Objectives, appraisal indexes were established by brainstorming and Delphi method. And the weight of each index was quantitatively analyzed by expert grading method. Results The performance appraisal system for head nurses has been developed, which was composed of 2 items of grade one indexes, focused on nursing quality and satisfaction degree, 17 items of grade two indexes and corresponding evaluation standards. Conclusion The performance-oriented appraisal system can provide objective and quantizable standards for evaluating head nurses in provincial grade three and first-class general hospitals.
