摘 要:目的:比较分析我国城乡基层卫生人员工作激励因素的现状及偏好程度。方法:选择全国有代表性的5个省份,共调查城乡基层卫生机构的823名卫生人员,利用定量问卷进行工作激励因素现状及偏好程度调查。结果:卫生人员对收入和福利的相对需求程度最高,对荣誉奖励的需求最低;自评激励因素现状较差,不同地区人员之间的差异具有显著性;收入、福利、生活环境、工作条件等物质因素的激励作用较大,非经济激励的作用较小,不同地区卫生人员对主要激励因素的偏好程度存在明显的差异。结论:基层卫生人员工作努力程度还存在很大的提升空间,激励机制应依据城乡的差异因地制宜地设计,既注重物质条件需求,也不忽视非经济激励因素的作用。Objective To comparatively analyze the job incentive factors for urban and rural grass-roots health professionals. Methods 823 cases of health professionals were sampled from grass-roots health centers in five provinces, and surveyed with ques- tionnaires. Results The professionals' demand of income and welfare was the highest, while their demand of honor was the lowest. The status of self-evaluatod ineentive factors was worse,which was significantly different among different areas. The factors of in- come, welfare, living and working conditions had significant motivation, while the factor of non-economic had less motivation. And there had significant differences of preferences on main incentive factors among health professionals in different areas. Conclusion These health professionals' working performance can be further improved. Incentive mechanism should be designed based on dif- ferent areas, and focused on material conditions and non-economic motivations.
