摘 要:通过检索文献发现,当前大部分关于降低护理人员离职率的研究都是从提高薪酬水平、增加晋升机会、增强人文关怀及医院文化建设入手。而较少有研究者明确提出提高一线护理操作人员对工作设计、流程安排的参与度以增加工作流畅度、舒适度来提高工作满意度,降低员工的离职率。故笔者着力于研究增加一线护理人员护理工作流程设计参与度与工作满意度之间存在的相关性,找到提高满意度的方案,降低医院护理人员的离职率,从而稳定医院的护理队伍。It is found by exploring literature that most of the current researches on reducing nursing workers turn- over centers on better pay, more promotion opportunities, enhanced humanistic care and hospital culture construction while fewer on encouraging participating degree of the first-line nursing workers into work design, flow arrangement, increased work fluency and comfort degree in working so as to increase satisfactory degree with work and decrease employees' turn- over. While the authors focus on studying the correlation between encouraging participating degree of the first-line nursing workers into work design and satisfactory degree with work,find out the programs for increasing satisfactory degree and re- ducing nursing workers' turnover so that nursing team can be stabilized in hospitals.
