摘　　要：目的：探索责任护士能级量化考核法对护士绩效的影响。方法运用责任护士能级量化考核法，将责任护士分成四个护理能级。按护理能级不同，责任护士承担相应的临床护理工作，并将护士能级与护士绩效工资分配挂钩，评价实施责任护士能级量化考核前后患者满意度、护理服务质量及护士自身素质水平。结果实施责任护士能级量化考核后，出院患者满意度得分由实施前（96．56＆#177;2．72）分提高到（99．06＆#177;1．72）分，护理综合质量总分由（91．56＆#177;1．92）分提高到（95．56＆#177;1．90）分，护士理论考试成绩由实施前（81．56＆#177;1．62）分提高到（88．56＆#177;1．72）分，护理操作考试成绩由实施前的（79．56＆#177;1．82）分提高到（84．56＆#177;1．93）分，护理科研论文发表数量由实施前7篇提高到23篇，护理不良事件上报例数由实施前的11例减少到3例，实施前后比较差异均有统计学意义（ t/χ2值分别为7．624，4．680，7．740，8．610，4．320，4．116；P＜0．05）。结论在护理管理中实行责任护士能级量化考核法，能提高护士工作绩效和自身素质，提高护理服务质量，具有客观有效，操作方便的特点，值得推广。Objective To explore the effect of primary nurses ’ quantitative assessment of nursing ability grades on nurses ’ performances .Methods The primary nurses were divided into four nursing ability grades according to the primary nurses ’ quantitative assessment of nursing ability grades .The primary nurses carried out the corresponding clinical nursing according to the different nursing ability grades , and the performances pay was allocated according to the nursing ability grades .The satisfaction of patients , the quality of nursing service and self-quality of nurses were evaluated before and after the implementation .Results The scores of satisfaction of patients , the quality of comprehensive nursing , the specialized theory test , the specialized nursing operation skill test were respectively （99.06 ＆#177;1.72）, （95.56 ＆#177;1.90）, （88.56 ＆#177;1.72）, （84.56 ＆#177;1.93） after the implementation, and were higher than （96.56 ＆#177;2.72）, （91.56 ＆#177;1.92）, （81.56 ＆#177; 1.62）, （79.56 ＆#177;1.82） before the implementation, and the differences were statistically significant （ t =7.624, 4.680, 7.740, 8.610, respectively; P ＆lt;0.05）.The number of nursing paper was 23 after the implementation , and were higher than 7 before the implementation , the number of nursing adverse event were released to 3 eases after the implementation and were lower than 11 cases before the implementation , and the difference were statistically significant （χ2 =4.320, 4.116; P ＆lt;0.05 ）.Conclusions Implementing the primary nurses’ quantitative assessment of nursing ability grades in the nursing management can improve the work performances and self-quality of nurses , and promote the quality of nursing service , which is objective , effective and easy-handing and worthy of promotion .
