摘 要:目的从乡镇卫生院作为县、乡、村医疗服务卫生务体系枢纽位置的角度出发,以大别山区胜利镇卫生院为例,分析基本型乡镇卫生院人员配置现状,为改善山区卫生院人员配置提供参考依据。方法在大别山区选择胜利镇为调查地点,通过问卷调查、个人访谈的形式,对乡镇卫生院的134名工作人员进行调查。结果大别山区基本型乡镇卫生院卫生技术人员的学历以中专为主,占51.5%,职称以中级职称为主,占49.3%;89.6%的卫生技术人员具有较强的培训需求,但培训完成情况不理想;不同文化程度、不同职称的人员对自己的收入与本单位其他同职位的人员相比差异无统计学意义;46.3%的人员有离职意愿,主要原因是工资待遇低。结论为改善山区基本型乡镇卫生院卫技人员的配置及管理现状,建议完善卫技人员的学历、职称结构;增加培训机会,改善培训效果;实现薪酬激励,使收入待遇分布更加合理。Objectives Taking basic township health center in the Dabie Mountain area for example,to analysis the present staffing at Shengli township health center,in order to promote the development of township health cen-ter.Methods The Shengli town of the Dabie Mountain area was selected as the investigation site and 134 township hospitals staff were surveyed through questionnaires and interviews.Results The education and job level were low at Dabie Mountains area.Staff training was highly needed,but the result of the training is unsatisfactory.No signif-icant difference existed between different education,different titles of the staff of their own income comparing to the other.46.3% of the staff had the intention to resign,mainly due to low wages.Conclusions In order to improve the configuration and management status of the Health staff at basic mountain township hospitals,we suggest ra-tionalizing the staff,education and job title structure;increasing training opportunities,improving its effectiveness,implementing compensation incentive and making a more reasonable income for the staff.
