摘 要:目的对该院近5年出现的儿科护士流失的心理原因进行分析,并提出针对性对策。方法回顾分析并总结了2009—2014年18名离职护士的去向、学历、工作年限等。结果离职的18名护士中工作年限≤2年者8人,2~5年8人,5年以上者2人;大专学历5人,本科学历5人,中专学历8人;正式在编6人,合同制12人;离职后转行者10人,转到医院其他科室8人,其中包括泌尿外科、肝胆外科、胃肠外科、内分泌科、妇科、保健科各1人以及后勤部门2人。儿科护士流失的主要心理原因为难以适应工作环境、高学历护士的思想不稳定性以及合同制的工作性质无法满足护士需求。结论应不断优化工作环境、重视和提高护士的地位、引进儿科护理人才、改善护士的福利待遇、实施护理管理激励机制、加强素质教育等措施,提升儿科护士的工作认同感,减少儿科护士的流失,保证儿科的护理质量。Objective To investigate the psychological causes for outflow of pediatric nurses within 5 years and provide the countermeasures for our hospital. Methods For 18 nurses resigned from 2009 to 2014, the basic information like working experience, education background, mode of employment, career development after leaving the hospital was retrospectively analyzed and summarized. Results For 18 nurses, there were 8 cases(service year≤2y), 8 cases(2y^5y) and 2 cases(5y).There were 5 cases with college degree, 5 cases with bachelor degree and 8 cases with technical school diploma; there were6 enlisted case and 12 contract cases; there were 10 cases of changing professions, 8 cases of transferring to other hospital departments including 1 case in Urology Surgery, 1 case in Gastrointestinal Surgery, 1 case in Endocrinology Department, 1case in Hepatobiliary Surgery, 1 case in Gynecology Department, 2 cases in logistics and 1 case in health department. For the outflow of pediatric nurses, the major psychological causes were difficulty of adapting to the working environment, unstable thoughts for highly educated nurses and contracting mode in disappointing the nurses. Conclusion The sense of identity for pediatric nurses can be improved by the continuous optimization of working environment, focus on the their status, introduction of pediatric talents, improvement of social benefits, implementation of management incentive mechanism and enhancement of all-round development. The satisfaction for patients and patient's family can also be improved. To reduce the outflow of pediatric nurses can guarantee the nursing quality.
