摘 要:在大学组织环境日趋复杂、竞争激烈的形势下,教师的职业心理健康成为组织管理中的突出问题。本研究选取武汉地区的5所重点大学优势学科实验室进行问卷调查,结果发现:重点大学教师的工作疏离感处于中等水平,其中无规范感最高,达到中上水平,说明组织缺乏清晰明确的规则;组织政治认知、工作特征和压力都可以显著预测工作疏离感,但是组织政治认知是决定性影响因素,这反映出传统性组织因素(关系)的影响远远大于变革性因素(考核、竞争);工作疏离感会导致离职倾向、工作绩效降低。抵制疏离感,需要进一步大力推进聘任考核与学术职业化进程,重视组织内部的充分沟通,重塑内在工作价值观。As the organization environment was increasingly complex and competitive, faculty's occupational health became an important management issue. Investigating the top labs in 5 key universities in Wuhan with questionnaire, this study found that work alienation was in the middle level; among the dimensions, the normlessness was at the top level, which meant the organization lacked of definite rules. The faculty' s perception of organizational politics, job characteristics and working stress could predict work alienation, but the perception of organizational politics was the most influencing, which reflected that traditional factors impacted the faculty further more than reforming factors. And work alienation could predict job performance and turnover intentions. To prevent alienation, assessment reform and professionalism should be strengthened, as well as communications and inner-working value.
