潜艇兵胜任特征模型的初步研究

摘　　要：目的探讨潜艇兵胜任特征的核心要素,构建潜艇兵胜任特征模型,为潜艇兵的选拔提供理论依据。方法采用文献回顾分析归纳军人胜任特征的主要项目,并对出现的频次进行统计;采用专家小组评定、问卷设计和调查等方式对50名潜艇兵进行调查,由专家对回收的问卷进行筛选,筛选出统计问卷中出现次数≥50%的项目,并对两组结果进行整合,编制潜艇兵胜任特征要素问卷,构建潜艇兵胜任特征模型,最后通过验证性因素分析和信度、效度检验对该模型进行验证。结果潜艇兵胜任特征模型包括职业价值、个性特征、组织纪律三个因子,共15项指标特征,经验证性分析,该胜任特征模型各项指标符合统计学标准,具备良好的信度和效度。结论潜艇兵胜任特征模型可以为潜艇兵的选拔和研究提供重要的理论依据。Objective To investigate the core elements of competency characteritics of submarine soldiers, building aubmarines soldiers competency norm so as to provid theoretical basis for the selection of manpower. Methods Summarized military competency major projects with retrospective analysis of the literature,and added up the frequency statistics were taken. Expert assessment,questionnaire design and survey were used to 550 submarines ,and the returned questionnaires were screened and found statistically exceed to 50% of the number of items. The results of the two groups were integrated,and the guestionnaire on elements of competency of submarine soldiers was prepared fo building submarines soldiers competency norm. Finally validatic factor analysis,reliability and validity test were used for confirming the norm. Results Submarine soldiers competency norm incuded three factors as professional values,personality traits and organizational discipline,totally 15 indicators characteristics. Confirming analysis proved that the all items of the competency norm was in line with statistical standards,with good reliability and validity. Conclusion Submarine soldiers competency norm can provide in lportant theoretical basis for the selection of and research for submarine soldiers.
