摘　　要：全国600多所高校面临着应用型转型,而与此同时,这些高校在不断引进高层次人才,新进博士青年教师就是这一特殊时期的特殊群体。初入职的博士青年教师特别是应届博士毕业生在教学能力及经验方面相对不足,地方高校所提供的科研条件欠佳,项目申请公平竞争则"僧多肉少",职称评定取消博士入校聘副高的待遇,同时新进博士由于年龄普遍较大,需要考虑家庭婚姻生活有关经济问题,这就造成生活与学校工作的诸多矛盾。因此,地方高校在应用型转型时应该关注高学历人才的后续培养问题,为他们提供完善的学术环境和考核激励机制,改革学校落后的管理制度,让博士感受到并非行政指导学术的良好学术氛围,从软硬件上为新进博士青年教师创设良好的环境,才能建设好应用型高校的师资队伍。More than 600 colleges of nationwide are facing application transformation. At the same time, these colleges continuously introduce high-level talents; special group of young doctor teacher is this special group .in the special period. In the local colleges, they face with a degree of embarrassment： young teachers with PhD generally lack of experience in teaching; local colleges provide poor conditions for scientific research; etc. Moreover, they need to consider the economic problems of family and marriage hfe, which caused many contradictions between school life and work. Therefore, local universities should pay more attention to the follow-up training of high level and highly educated personnel in environment and incentive mechanism, the application oriented transformation, provide them with better academic and reform the management system, so as to build a better teaching faculty team.
