摘 要:目的了解护理垂直管理应用过程中的阻碍因素和促进因素及应用效果,为垂直管理的实施和发展提供参考。方法通过目的抽样法选取北京市10名经历过垂直管理改革的护理管理者进行访谈,采用Colaizzi现象学分析法进行分析。结果经过对访谈资料进行分析,形成3个主干树节点,根据研究目的提炼主题9个。结论护理垂直管理有利于强化护理部职能,调动护士工作积极性;增加奖金分配方案的公平性和取得科主任支持是实施垂直管理的关键;建议通过取得院领导层的支持、采取措施提高组织公平感等,促进垂直管理的顺利实施。Objective To explore the stimulative and obstructive factors of applying vertical management in nursing position management.Methods Ten nursing administrators who had run vertical management in Beijing were interviewed and data were analyzed using 7-step Colaizzi′s phenomenological analysis method.Results Three main tree nodes were formed,and 9themes were refined according to the research purpose.Conclusion Vertical management is beneficial to strengthening the function of nursing department and arousing the working enthusiasm of nurses.Increasing the bonus allocation fairness and acquiring support from the head of department is the key to successful implement of vertical management.
