摘 要:基于徐州市人口老龄化不断加剧的背景,为了进一步推动徐州市主城区养老服务业的持续健康发展,以养老护理员需求为视角,利用访谈和问卷调查等方法,探析江苏省徐州市主城区内28家养老机构中的养老护理员队伍建设的现状,发现徐州市主城区的养老护理员队伍存在以下问题:文化素质偏低;专业技术匮乏;工资待遇有待提升;工作和精神压力较大;个人职业发展目标不明确;缺乏科学的考核评价体系。基于ERG理论对养老护理员队伍的建设提出以下建议:建立完善保障机制,满足其生存需要;建立完善关系协调机制,满足其相互关系需要;创造自我发展的机会,满足其自我成长需要。Based on the background that population aging is becoming more and more serious, in order to provide strong support for promoting the development of pension services of Xuzhou, the author tries to investigate the present construction of nursing staff team by the way of visiting 28 pension agencies in Xuzhou. From the perspective of nursing staffs' needs, this article, using statistical analysis techniques like interview and questionnaire survey, finds out that there are many problems existed in the nursing staff team, such as the low cultural quality level, the unfamiliar professional technology, the high work and mental stress, the unclear personal career development goals and the unreasonable scientific system of assessment. Based on the theory of ERG, the author, combining the reality of construction of nursing staff team, gives the following suggestions: to set up perfect safeguard mechanism for satisfying their survival needs; to establish a perfect relationship coordination mechanism for satisfying their relationship needs; to create opportunities for self-development for meeting their self-growth needs.
