摘 要:目的:分析当前村卫生室建设的人员困境,并提出相应对策。方法:在北京市某区实施为期2个月的实地观察和个人深入访谈,累计观察18个行政村、18名乡村医生、18名村干部、36名村民,共计72人。结果:当前在村卫生室执业的乡村医生队伍陷入年老体衰、后继乏人、继续教育积极性差、技术水平低、诊疗不规范的困境。结论:农村"差序格局"的存在使乡村医生的本土化培养更具优势,应当选择适龄人群,同时在乡村医生医学学历获取、继续教育培训方式以及人才待遇保障上加以完善。Objective: To analysis the current plight of the rural health clinic' s personnel issues, and provide some countermeasures and proposals. Methods: The research team selected 18 villages in a county of Beijing. Field observation and in-depth interview were used to interview 18 village cadres, 18 village doctors and 36 villagers, it included 72 people in total. Results: The key problems of current vili^ge doctors were the personnel were old and frail, the education initiative of those rural doctors was poor, their medical technology was low and the diagnosis and treatment was not standard. Conclusion: The pattern of private-relation sequence in rural area made native villagers more suitable for being the doetors. We should pay attention to choose the proper age population. At the same time, the acquisition of medical education in rural areas, the training style of continuing education and the treatment of human resources should be improved.
