摘 要:目的了解我院新入职3个月护士的护理能力现状及其影响因素,以期构建提高新入职护士护理能力的促进策略。方法从临床实践能力、理论考核、操作技能、行为量化考评4个方面对211名新入职护士护理能力进行问卷调查并分析其影响因素,结合文献分析法及我国卫生规划纲要构建新入职护士护理能力的促进策略。结果新入职护士的护理能力与其性别、学历、工作经历、所在科室、独立顶班所需时间、考前心理素质等因素有关。结论我院新入职护士护理能力水平尚可,但仍需进一步提升。提高新入职护士护理能力需实施新入职护士规范化培训、形成高效的激励与约束机制及对护士进行分层管理3个方面的促进策略。Objective The paper aims to know the current situation and influencing factors of the nursing ability of new nurses just working in the Hospital for three months with a view to work out a strategy for improving the new nurses' nursing ability. Method A questionnaire survey is carried out on the nursing abilities of 211 new nurses in 4 aspects, namely clinical practical ability, theoretical examination, operation skill, and quantitative behavior evaluation, and the influencing factors are analyzed; a strategy for improving the new nurses' nursing ability is formulated by combining the literature analysis method with the health plan outline of China. Result The nursing ability of a new nurse is related to such factors as gender, education background, working experience, department, time required for independently taking over other's shift, and psychological quality before examination. Conclusion The nursing ability of new nurses in the Hospital is at a fair level but still needs further improvement. To improve their nursing ability, a strategy focusing on three aspects should be implemented, i.e., standardized training of new nurses, establishment of an efficient incentive and restraint mechanism, and hierarchical management over nurses.
