摘  要:目的探讨全科医生组织主人翁行为与职业满意度的关系,并检验工作嵌入的中介效应。方法于2015年3—4月,采用分层抽样和方便抽样相结合的方法在黑龙江省抽取医务人员362例进行问卷调查,以其中问卷有效回收的215例全科医生为研究对象。问卷内容包括基本信息、组织主人翁行为、职业满意度、工作嵌入情况。采用多元线性阶层回归分析,探讨全科医生组织主人翁行为与职业满意度的关系以及工作嵌入的中介效应。结果全科医生组织主人翁行为、职业满意度、工作嵌入的平均得分分别为(3.8±0.4)、(2.9±0.8)、(3.2±0.6)分。Pearson相关分析结果显示,组织主人翁行为得分与职业满意度、工作嵌入得分呈线性正相关(P<0.05),职业满意度得分与工作嵌入得分呈线性正相关(P<0.05)。多元线性阶层回归分析结果显示,职业满意度得分对组织主人翁行为、工作嵌入得分有正向预测作用(β值分别为0.321、0.589,P<0.05),工作嵌入得分对组织主人翁行为得分有正向预测作用(β=0.389,P<0.05),工作嵌入得分在职业满意度得分和组织主人翁行为得分间呈完全中介效应(β=0.320,P<0.05)。结论高职业满意度可以提升全科医生的组织依附和工作嵌入,进而提高其组织心理所有权,最终促进其组织主人翁行为。Objective To explore the correlation of organizational ownership behavior ( OOB ) with job satisfaction and to test the mediating effect of job embeddedness between them in general practitioners (GPs) . Methods From March to April 2015, we conducted a questionnaire survey involving the demographic data, OOB, job satisfaction, job embeddedness and so on, in 362 medical workers selected from Heilongjiang Province by using stratified sampling and convenience sampling. Of them, 215 GPs returning responsive questionnaires were recruited as the final participants. Hierarchical multiple regression analysis was performed to investigate the correlation of OOB with job satisfaction and the mediating effect of job embeddedness between them in the GPs. Results The average scores of OOB, job satisfaction and job embeddedness in the GPs were ( 3.8 ±0. 4), (2. 9 ± 0. 8), (3.2 ± 0. 6) points, respectively. Pearson's correlation coefficient analysis found that, in terms ofscoring, the OOB showed a linear positive correlation with both job satisfaction and job embeddedness in the GPs ( P 〈 0. 05 ) ; the job satisfaction presented a linear positive correlation with job embeddedness ( P 〈 0. 05 ) . Results of hierarchical multiple regression analysis demonstrated that, in the aspect of scoring, job satisfaction positively predicted the value of both OOB (β =0. 321, P 〈0. 05) and job embeddedness (β = 0. 589, P 〈 0. 05) in the GPs; job embeddedness positively predicted the value of OOB (β = 0. 389, P 〈 O. 05 ) ; job embeddedness played a role of complete intermediay between OOB and job satisfaction (β = 0. 320, P 〈 0. 05 ) . Conclusion High level of job satisfaction can enhance the organizational attachment and job embeddedness levels, and then increase the sense of psychological ownership of organization, and eventually improve the OOB of GPs.
