摘 要:本文运用案例研究方法,以中国化学工程S公司的战略变革过程为研究对象,系统地描述了战略变革过程中企业家信心和组织变革信心的作用,以及组织变革信心(集体效能感)的构建过程。研究结果发现:企业家信心是企业发起战略变革的重要因素。在战略变革中组织集体效能感的构建过程表现为形成-强化过程:变革初期,沟通说服是初始集体效能感形成的关键机制;随着变革的推进,绩效正反馈促进了集体效能感的强化。本研究可为战略变革背景下企业如何调动员工变革积极性提供参考。Targeting at the changing process of the chemical industry, especially in China National Chemicalengineering NO. 14 Construction Company, we have systematically described the effect of entrepreneurial confidence and organizational confidence on strategic change and the develop-ment process of collective efficacy based on this case study. The study finds that entrepreneurial self-efficacy is the inherent power that helps entrepreneurs initiate strategic change, The develop-ment of collective efficacy contains two processes? namely,initial formation and anaphase rein-forcement. At the early stage of strategic change, communication and persuasion are the key drivers to form initial collective efficacy, with the advance of the change? the positive feedback from performance helps to strengthen collective efficacy. This study can provide a reference for enterprises on how to mobilize their employees’ enthusiasm in the context of strategic change.
