摘 要:目的建立行之有效的护理绩效垂直管理体系,改变传统的绩效分配方式,将护士的薪酬分配向临床一线护理工作量大、风险较高、技术性强的岗位倾斜,体现多劳多得、优劳优酬,提高护理工作积极性,减少离职率,提高满意度。方法通过头脑风暴、征求专家意见、学习和吸取护理垂直管理改革成功的医院管理经验。在这些基础上不断改革探索,打破传统的护理绩效分配方法—科主任负责制,将各种绩效评价指标应用到护理绩效分配方案中,设计和构建一套适合我院护理垂直管理模式下的绩效分配方法—护理绩效垂直管理体系,使护理绩效分配更公平、合理化。结果 2015年实施垂直管理模式下绩效奖金分配方案后,与实施之前相比较,护士对绩效奖金分配方案的认同度、员工满意度高、患者满意度均提高,护士离职率减少,护理质量也得到提高。结论护理垂直管理模式下的绩效奖金分配方案能促进护士工作积极性,稳定临床一线护理团队,提高护理质量,强化护理部的管理职能,有助于护理管理的可持续发展。Objective To establish an effective management system of nursing performance, to change the traditional way of performance distribution, the nurses' salary distribution to the clinical first-line nursing workload, high risk, technical and strong post tilt, get meritorious service, improve the enthusiasm of nursing work, reduce the turnover rate, and improve satisfaction. Methods Through brainstorming, seeking expert advice, and learning from the vertical management of nursing management successful hospital management experience. On the basis of these continuous reform and exploration, to break the traditional nursing performance allocation method-the director responsibility system, the various performance evaluation indicators applied to the nursing performance allocation program, design and build a suit for our hospital under the vertical management mode of performance distribution method-care performance vertical management system, so that the distributionof nursing performance more fair and rational. Results After the implementation of the performance bonus distribution scheme in the vertical management mode in 2015, the nurses 'recognition of the performance bonus distribution plan, the high employee satisfaction, the satisfaction of the patients were improved, the nurses' turnover rate decreased, and the nursing quality was also improved. Conclusion The performance bonus distribution scheme of nursing vertical management mode can promote the enthusiasm of nurses, stabilize the clinical first-line nursing team, improve the quality of nursing, strengthen the management function of nursing department, and help the sustainable development of nursing management.
