摘　　要：二级学院行政与学术同构的组织特性,使院长肩负管理与研究的双重角色。通过追踪院长邮件主题,借助Nvivo 11软件分析,结合深度访谈,以扎根范式剖析院长的角色冲突。研究发现:院长主要应对教学管理、学科会议、研究生招生培养等行政事务和研究生指导、项目主持等学术业务;院长的关系网络以行政与学术为核心,行政与学术角色难以平衡。通过探索行政与学术权威互动逻辑与角色转换路径后发现造成角色冲突的主要原因是院长要面临行政与学术"双料"考核和院长职位集聚双重权责。基于上述分析,提出了化解角色冲突的建议:探索行政管理职业化,注重行政绩效考核;弱化院长专业权威,缓解"双肩挑"压力;大学向院系放权,完善基层民主参与机制。The co-existent institutional characteristics of academy and administration at the department or college level results in dean＇s dual responsibilities for academy and administration. This paper adopts grounded theory approach to analyze dean＇s role conflicts through tracking and gathering dean＇s e-mail theme, utilizing the qualitative analysis software Nvivo11 and in-depth interview. Key findings are summarized as follows： the administrative affairs tackled by deans mainly include teaching management, disciplinary conference and the enrollment and cultivation of postgraduates, while the academic affairs mainly include student supervision and program management; the administration and academic affairs are core subject in dean＇s relationship network and the dual roles are hard to balance. Combing the logistic of interaction between administrative authority and academic authority with role transition paths, the performance assessment criteria on both administrative and academic achievements, as well as dean＇s position under dual authorities and aecountabilities may both shed light on the causes of dean＇s role conflicts. Based on the aforementioned findings, suggestions for the reconciliation of dean＇s role conflicts are also put forward.
