摘  要:导游薪酬管理一直是业界与学界关注的焦点。以苏南典型城市导游员为研究对象,在访谈与数据分析基础上,通过结构方程模型分析了导游心理契约与薪酬管理之间的影响机理。结果显示:导游心理契约对导游薪酬管理有显著的正向影响;内部一致性与薪酬沟通在薪酬管理中具有重要的中介作用。研究认为,各级旅游主管部门与旅行社要齐抓共管,要有效利用导游服务监管平台建立导游心理契约动态监控体系与薪酬监测体系,实时关注导游与旅行社间的心理契约匹配状态,以期不断提高导游薪酬管理绩效。Tour guides' remuneration management has long been the focus of both tourism industry and the academic circles. Taking tour guides in typical southern Jiangsu cities as its research subjects,this paper analyzes the influence mechanism between the tour-guide psychological contract and remuneration management by means of SEM based on interviews and data analysis. The results show that tour guides' psychological contract has significant positive influence on their remuneration management,and that the internal consistency and remuneration communication play an important intermediary role in remuneration management. The study suggests that authorities and travel agencies shall take joint effort and effectively utilize the current tour guide supervisory platform to establish dynamic monitoring systems for tour-guide psychological contract and remuneration management,focusing on live matching state of the psychological contract between tour guides and travel agencies,so as to constantly improve the performance of tour guide remuneration management.
