摘  要:目的:探讨护理综合目标管理在科室中的的应用效果,为医院全面落实护理综合目标管理提供科学客观的依据。方法:在"科室护理综合目标管理考核指标体系"基础上,形成《科室护理综合目标管理考核标准》,经潍坊市益都中心医院实施,对比分析护理综合目标管理实施前、后科室工作主要评价指标得分、护理部年度工作目标及护理相关工作指标完成情况等;通过护士长对该方案的满意度调查,进一步明确今后护理综合目标管理改善重点。结果:实施后,科室护理质量得分、出院患者满意度得分、护士长综合民主评议得分均高于实施前(P<0.01),护理部年度工作目标完成情况均优于实施前;护士长对护理综合目标管理方法的满意度在科学性、激励性、考评的公平和公正性评价、付出和回报公平性感受、体现个人与组织目标一致性评价5个因子的得分均>3分。结论:护理综合目标管理方法临床实施效果明显,护士长满意度高,对调动科室护理人员工作积极性及提高科室护理服务品质方面具有较好的激励作用,有利于提高护理管理效能和促进个人、团队与组织目标的共赢。Objective: To explore the application effect of comprehensive nursing target management in departments,so as to provide scientific and objective basis for the total implementation of comprehensive nursing target management in hospitals. Methods: On the basis of " evaluation index system of comprehensive nursing target management in departments",nursing comprehensive management objective evaluation criteria was formed. Through the application of Yidu Central Hospital of Weifang,compare and analyze the scores of main evaluation indicators before and after the implementation of comprehensive nursing target management,the annual work goals of nursing department and the completion of nursing related work indicators. Results: After the implementation,the score of nursing quality,the satisfaction degree of discharged patients,and the comprehensive democratic evaluation scores of head nurses were significantly higher than those before the implementation( P〈0. 01),and the completion of annual work goal of nursing department was significantly better than that before the implementation. The satisfaction degree of head nurses to comprehensive nursing target management is more than 3 points in terms of scientificity,motivation,fairness and justice in evaluation,fairness in pay and return,and the evaluation of 5 factors in consistency between individual and organizational goals. Conclusion: Comprehensive nursing target management method can have obvious effect,highly nurse satisfaction,better incentives to mobilize the work enthusiasm of nurses and improve the quality of nursing service in departments,which is conducive to improving the effectiveness of nursing management and promoting the win-win of individual,team and organizational goals.
