“90后”护士职业生涯状况与工作压力源和心理资本的相关性分析

摘　　要：目的探讨"90后"护士群体职业生涯状况与工作压力源和心理资本的相关性。方法采用自制的一般情况调查表、职业生涯状况评价量表、中国护士工作压力源量表、护士心理资本问卷中文修订版对上海市5所三级甲等医院185名"90后"护士进行调查分析。结果 "90后"职业生涯状况总分为98.74±15.73,护士工作压力源总分为98.75±15.73,心理资本总分为85.75±13.22。工作压力源总分与职业生涯总分、职业满意度、组织承诺、留职意愿呈负相关(P<0.05),心理资本总分及各维度与职业生涯总分、职业认同、职业满意度、组织承诺呈正相关(P<0.05)。多元回归分析结果显示,希望、乐观、时间分配及工作量问题是影响职业生涯的主要变量(R2=0.302,P<0.01)。结论 "90后"护士职业生涯状况受工作压力源及心理资本的影响。减轻工作压力,培养心理资本,有助于"90后"护士职业生涯的科学发展。[Objective]To explore the correlation between career status and job stressors and psychological capital among ＂post-90 s＂ nurses. [Methods] A total of 185 ＂post-90 s＂ nurses from 5 grade Ⅲ A hospitals in Shanghai were investigated by general situation questionnaire, career status evaluation scale, Chinese nurse job stressors scale and psychological capital questionnaire for nurse. [Results] The total score of career status among ＂post-90 s＂ nurses was 98.74±15.73, job stressors was 98.74±15.73,and psychological capital was 85.75 ±13.22. The total score of job stressors was negatively correlated with total score of career status, career satisfaction, organizational commitment and keep position intention（P〈0.01）. The total score of psychological capital and each dimension were positively correlated with total score of career status, professional identify, career satisfaction and organization commitment（P〈0.01）. The multiple regression analysis showed that hope, optimism, time allocation and workload were the main variables affecting career status. [Conclusion] The career status of ＂post-90 s＂ nurses is influenced by job stressor and psychological capital. Relieving work pressure and cultivating psychological capital are helpful for scientific development of ＂post-90 s＂ nurses＇ career.
