摘 要:目的探索军队变革型领导、组织情感承诺与心理健康状态之间的关系。方法采用变革型领导问卷(transformational leadership questionnaire,TLQ),90项症状清单(symptom checklist 90,SCL-90)和组织情感承诺量表(organizational affective commitment scales,OACS),对陆军航空兵部队4 373名军人进行调查。结果 (1)军队变革型领导和组织情感承诺被纳入SCL-90总分的回归方程(F=200.796,P<0.01),年龄、军龄、性别、人员类别和工作类型则未纳入(P>0.05);(2)军队变革型领导同组织情感承诺呈中等程度的正相关(rmin=0.471,rmax=0.490,P<0.01);军队变革型领导与SCL-90部分因子得分呈中等程度的负相关(rmin=-0.346,rmax=-0.420,P<0.01);组织情感承诺与SCL-90部分因子得分呈中等程度的负相关(rmin=-0.354,rmax=-0.421,P<0.01);(3)中介模型显示,组织情感承诺在变革型领导对心理健康状态的作用中起到部分中介作用。结论军队变革型领导能够有效提升心理健康水平和官兵对组织的情感承诺,组织情感承诺在变革型领导对心理健康状态的影响中起中介作用。Objective To explore the relationship among military transformational leadership,organizational affective commitment and psychological fitness. Methods The Transformational Leadership Questionnaire( TLQ),Symptom Checklist 90( SCL-90) and Organizational Affective Commitment Scales were used to survey 4 373 soldiers serving in the Chinese army aviation. Results Military transformational leadership and organizational affective commitment significantly influenced the regression equation of the SCL-90 total score( F = 200. 796,P〈0. 01). Age,length of military service,gender,individual identity and job category were not included in the regression equation( P〉0. 05). Military transformational leadership showed a moderate positive correlation with organizational affective commitment( rmin= 0. 471,rmax= 0. 490,P〈0. 01) and moderate negative correlation with the scores of SCL-90 partial factors( rmin=-0. 346,rmax=-0. 420,P〈0. 01); organizational affective commitment showed a moderate negative correlation with the scores of SCL-90 partial factors( rmin=-0. 354,rmax=-0. 421,P〈0. 01). The mediation model showed that organizational affective commitment partially mediated the effect of the transformational leadership on psychological fitness.Conclusion The style of military transformational leadership can effectively promote mental health and affective commitment of the military staff,and organizational affective commitment can mediate the effect of transformational leadership on psychological fitness.
