摘  要:以高水平教练员创新相关研究为基础,借用AMO理论,分别从高水平教练员创新能力、创新动机、创新机会三个方面,探讨了在个体因素与组织情境交互作用之下高水平教练员创新行为的内在作用机制,进而提出一个整合性的理论分析框架。研究认为:1)创新相关知识、技能和素质水平决定了高水平教练员创新能力的高低,组织通过培训等途径提升高水平教练员创新能力。2)创新心理资本促进高水平教练员内在创新动机的形成,运动队领导、同事、运动员支持是高水平教练员创新动机的外在动力。3)对知识信息的甄别、吸收、利用是高水平教练员把握创新机会的途径,组织提供的机会平台推动了高水平教练员创新行为的产生。Based on the high level coaches innovation research,this paper borrows the AMO theory to discuss from the aspects of innovation ability,motivation,and opportunity the internal mechanism of the coaches' innovation behavior under the interaction of individual factors and organizational situations,and puts forward an integrated theoretical analysis framework. Study suggests that: 1) the innovation knowledge,skills,and quality determine the innovative ability of coaches,which can be improved by organized training. 2) innovative psychological capital promotes the formation of internal innovation motivation of the coaches,and sports team leaders,colleagues and athletes are the external support for the coaches' innovation motivation. 3) the selection,absorption and utilization of knowledge information is the way for the coaches to grasp the opportunity of innovation; and the opportunity platform provided by the organization promotes the creation of innovative behaviors of high level coaches.
