摘 要:以A省某省直机关1061名公务员为研究对象,通过问卷调查探究公务员职业倦怠的形成机理。基于组织行为学等理论基础,构建有调节的中介模型,用spss20.0和Mplus6.0等统计软件对数据进行分析检验,结果证实:(1)职业倦怠量表在公务员中得到一定程度的验证,具有较高的适用性;(2)政府组织文化对职业倦怠具有显著的正向影响,即现有的官僚文化越盛行,公务员产生职业倦怠的可能性越高;(3)组织沉默对职业倦怠具有显著的正向影响,即组织沉默现象越严重,公务员产生职业倦怠的可能性越高;(4)政府组织文化对组织沉默具有显著正向影响,且组织沉默在政府组织文化与职业倦怠之间起到部分中介作用;(5)自我效能感在组织沉默与职业倦怠之间起到负向调节作用,即自我效能感会减弱组织沉默对职业倦怠的影响;此外,自我效能感还对中介路径"政府组织文化——组织沉默——职业倦怠"起到调节作用。结论有助于厘清公务员群体职业倦怠的产生原因,并对政府人力资源管理实践具有一定的启示意义。This article is based on a sample of 1061 civil servants of a provincial government in A province,the formation mechanism of civil service occupational burnout was explored by questionnaires,which includes a scale covering bureaucratic culture,organizational silence,self-efficacy and occupational burnout,and the research process is strictly in accordance with scientific standards. Based on the theory of organizational behavior and other theoretical basis,this article builds a moderated mediation analysis,and SPSS 20. 0 and Mplus 6. 0 were mainly employed for data analysis and testing. The result shows that:(1) The occupational burnout scale has a certain degree of verification in civil servants with high applicability.(2) The organizational culture has a significant positive impact on occupational burnout,i. e. the more prevalent bureaucratic culture is,the more likely the civil servants would have occupational burnout;(3) Organizational silence has a significant positive impact on occupational burnout,i. e. the more serious the organizational silence is,the higher the possibility of civil service workers to produce occupational burnout;(4) The organizational culture of government has a significant positive impact on organizational silence,and organizational silence in government culture and occupational burnout plays a part of the intermediary role;(5) Self-efficacy plays a negative role in organizational silence and occupational burnout,that is,self-efficacy will weaken the impact of organizational silence on occupational burnout;in addition,self-efficacy also has a regulatory effect on the intermediary path of "government organization culture,organization silence and occupational burnout ". The conclusion helps to clarify the causes of occupational burnout in civil servants,expand the research field of psychology and administration and other related disciplines,enrich the application of organizational behavior in government administration,and enhance the explanatory action of the mech
