摘 要:目的探讨分级诊疗模式下托管医院护理管理实践效果。方法将总院优质护理人才及技术资源下沉到托管医院,并建立健全护理质控三级体系,加强质量督导及监管;实施岗位管理及APN排班模式,保证护理质量;加强绩效考核;多元化全方位培养护理人才。结果经2年托管,为托管医院培养了一批优秀的护理管理、教学人员及临床青年骨干力量。托管后护理质量各维度得分显著高于托管前(P<0.05,P<0.01),托管医院临床护士工作满意度及职业认同感显著高于托管前(P<0.05,P<0.01)。结论分级诊疗模式下将优质护理资源下沉,实施科学的护理管理、人才培养的革新,能有效改善托管医院护理质量,提高护士工作满意度,保障分级诊疗模式的顺利运行。Objective To explore the practice effect of nursing management in trusteeship hospital under the graded system of diagnosis and treatment.Methods The high quality nursing staff and technical resources of the main hospital were sank into the trusteeship hospital,the three level system of nursing quality control were established and improved to strengthen quality supervision and management,post management and APN shift arrangement were implemented to ensure nursing quality,and performance appraisal was strengthened,then nursing personnel were cultivated using diversified and multi-faceted method.Results After 2 years of trusteeship,a number of excellent young-backbone in nursing management,teaching and clinic were cultivated for the trusteeship hospital.After the trusteeship,each dimension score of nursing quality were significantly higher than those before the trusteeship(P0.05,P0.01),and nurses′job satisfaction and professional identity in the trusteeship hospital were significantly higher than those before the trusteeship(P0.05,P0.01).Conclusion Sinking of high quality nursing resources under the graded system of diagnosis and treatment,the innovation and exploration of the scientific nursing management and talent cultivation methods,can effectively improve the quality of nursing in trusteeship hospital,and increase nurses′job satisfaction and professional identity,then ensure smooth operation of the graded system of diagnosis and treatment.
