摘  要:目的:探索北京市公立医院集体领导力的内部影响因素。方法:以北京市5所社会公信力较好的公立医院为研究对象,采取问卷调查的方式对集体领导力中的领导个体和领导集体进行多维度调查分析,在综合研究公立医院集体领导力形成相关影响因素及医院领导班子运行情况的基础上,研究北京市公立医院集体领导力内部影响因素。结果:员工激励、员工危机感、自豪感、忠诚度、工作负担、公平性(包括薪酬、晋升、绩效、奖惩)等均是公立医院集体领导力的正向影响因素,绩效考核与激励机制是其形成的推动力。结论:适当的激励和危机感能够促使员工更加积极地工作,对领导力有提升作用;自豪感、忠诚度、公平性是公立医院集体领导力的正向促进因素。Objectives:To explore the internal influence factors of collective leadership in public hospitals in Beijing.Methods:Five public hospitals in Beijing with good public credibility were selected as the research subjects.Multidimensional investigations and analysis were conducted on collective leaders and leaders in collective leadership through questionnaire surveys.The collective leadership of public hospitals was formed in a comprehensive study.Based on the relevant influencing factors and the operation of the hospital leadership team,the internal influence factors of collective leadership in public hospitals in Beijing were studied.Results:From the internal factors of employee motivation,employee crisis perception,pride,loyalty work burden,and fairness(including compensation,promotion,performance,rewards,punishment,etc.),motivational factors can motivate people to generate job satisfaction.Performance assessment and incentive mechanism are the linkage mechanism.Conclusions:Proper incentive and crisis mechanism,pride,loyalty and equity are the active factors on staff motivation and leadership strength promotion.
