摘 要:尽管已有研究表明领导创造力有助于提升员工创造力,但这些研究多是建立在内在动机框架内,而忽视了其它的影响机制。基于此,根据社会学习理论和创造力组成理论,构建了以领导启发转移为中介,心理安全感为调节的模型,探究领导创造力影响员工创造力的机制。研究结果表明:领导创造力对员工创造力具有显著地正向影响;领导启发式转移在领导创造力与员工创造力之间起部分中介作用;心理安全感正向调节领导创造力与领导启发式转移之间的关系,并正向调节领导启发式转移在领导创造力与员工创造力关系中的中介作用。研究结论为员工创造力的提升提供了新的视角和培养途径。Although previous studies have shown that leadership creativity helps to enhance employee creativity, most of these studies are based on the internal motivation framework,ignoring other impact mechanisms. Therefore, according to the theory of social learning and creativity composition, this paper constructs a model with leadership inspiration transfer as the interme-diaiy and psychological security as the moderator,and explores the mechanism of leadership creativity affecting employee ativity. The results show that leadership creativity has a significant positive impact on employee creativity;Leadership heuris-tic transfer plays a mediating role between leadership creativity and employee creativity;Psychological security positively regulates the relationship between leadership creativity and leadership heuristic transfer, and positively regulates the mediating role of leadership heuristic transfer in the relationship between leadership creativity and employee creativity. The conclusion of the study provides a new perspective and training approach for the improvement of employee creativity.
