摘 要:目的:探讨学校差序式领导与中学教师工作投入的关系及心理资本的中介作用。方法:采用问卷调查法,以湖南、江苏两省中的六地市部分中学教师435人为对象进行调查。结果:①学校差序式领导与教师工作投入正相关,差序式领导的照顾沟通、提拔奖励可正向预测教师工作投入;②教师任务型心理资本、人际型心理资本在差序式领导与教师工作投入关系之间起部分中介作用,中介效应占总效应的60.34%。结论:教师心理资本在差序式领导与教师工作投入的关系中起中介作用。Objective: To explore the relation between differential leadership and job engagement in middle school teachers, and the mediating role of psychological capital in such relationship. Methods: 435 middle school teachers from six cities in Hunan and Jiangsu provinces completed questionnaire survey. Results: ①Differential leadership was positively correlated with job engagement, and differential leadership care communication and promotion rewards positively predicted the variation of job engagement. ②Task-based psychological capital and interpersonal psychological capital had parital mediating effects on the relation between differential leadership and job engagement, and the mediation effect accounted for60.34% of the total effect. Conclusion: Teacher psychological capital has a mediating effect between differential leadership and job engagement middle school teachers.
