隧道工人群体心理资本对群体行为的影响

摘　　要：群体行为是引发隧道安全事故的主要原因,从工人群体的心理和情境层面综合考察群体行为的影响因素具有重要意义。基于社会感染理论与相关群体行为的研究,构建了隧道工人群体心理资本影响群体行为的关系模型,并通过问卷调查得到272份有效数据,利用结构方程模型进行实证研究。研究结果表明:隧道工人群体心理资本对群体行为呈显著正相关;团队心理安全对群体行为呈显著正相关,且调节隧道工人群体心理资本与群体行为间的正向关系,即团队心理安全越高,隧道工人群体心理资本与群体行为间的正向关系越强。基于实证分析结论,提出相应管理对策,以期为隧道管理者调节工人群体心理状态,改善群体行为提供指导。Research on group behavior from psychological and contextual aspects of worker group is becoming the focus of academia,especially for its main reason for tunnel safety accidents.Based on social contagion theory and related research on group behavior,this study establishes a relationship model of collective psychological capital influencing group behavior of tunnel workers and obtains 272 valid date through questionnaire survey.The structural equation model is used for empirical research.The results show that the collective psychological capital of tunnel workers have positive and direct impact on group behavior;team psychological safety have significant positive impact on group behavior and moderates the relationships between collective psychological capital of tunnel workers and group behavior,that is to say,the higher of team psychological safety,the stronger of collective psychological capital of tunnel worker and group behavior.Based on the empirical analysis,the relevant management strategies are put forward,so as to provide guidance for tunnel manager to adjust psychological state of workers’group and improve group behavior.
