摘  要:目的分析新疆某医院人才流动现状及人才需求,为医院人才需求提供依据,为建立人才引进、培养、保留机制提出对策建议。方法以新疆某医院病案统计室、人事部门提供的数据为依据,选取与人才流动相关的6个指标,使用Microsoft Excel建立数据库并进行数据分析。结果2013—2018年,新疆某医院医护技人员比例提升,行政后勤人员比例降低。流动人员以硕士学历、初级或无职称为主。医院通过公开招聘积极纳编,引进学科带头人,选派业务骨干进修培训,授予名誉头衔等途径加强人才队伍建设,员工职称、学历均优于全国、自治区平均水平,但低于国际医护比、职称比标准,存在人员结构失衡、高精尖专业技术人员短缺、骨干人才流失的问题。结论医院应以引进、培养、保留人才为途径,满足人才需求。Objective To analyze the current situation and demand of talent mobility in a hospital in Xinjiang,to provide the basis for the demand of hospital talents,and to put forward countermeasures and suggestions for establishing the mechanism of talent introduction,training and retention.Methods Based on the data provided by the Medical Record Statistics Department and the Personnel Department of a hospital in Xinjiang,six indicators related to the mobility of talents were selected,and the database was established by Microsoft Excel for data analysis.Results Data from 2013 to 2018 indicated that the proportion of medical technicians in hospital has increased,and the proportion of administrative logistics personnel has decreased.Mobile personnel were mainly those with master's degree or junior title,or without job titles.The hospital strengthens the construction of talent team through recruitment,introduction of subject leaders,selection of talents for further training,and awarding honorary titles.The professional titles and educational background of the hospital staff are better than the average level of the whole country and the autonomous region,but lower than the international standards of medical care ratio and professional title ratio.There are problems such as imbalance of personnel structure,shortage of high-quality professional and technical personnel,and talent drain.Conclusion Hospitals should introduce,train and retain talents as a way to meet the needs of talents.
