医护一体化联合磁性医院理念在护理管理中的应用

摘　　要：目的探讨医护一体化联合磁性理念的护理管理模式的应用效果。方法选取病区护理人员92例,对比病区开展医护一体化联合磁性医院理念管理前后的护士的工作满意度。2017年1月起医院开展医护一体化联合磁性医院理念的护理管理模式,实践构成包括:护理人力资源管理;护理组织结构管理;护理绩效考评机制管理;护士职业发展管理;住院信息化建设支持;多元化医护团队文化建设;团队协作,合理分工,医护一体化等方面。结果医护一体化联合磁性理念的护理管理模式实施后,护士的与同事关系、对排班制度、福利待遇、专业发展及医生对护士态度的工作满意度各维度均分及总均分均较实施前提高(P<0.01)。结论采用医护一体化联合磁性理念的护理管理模式,对提高护理管理质量、护士素质、护理团队稳定性有确切作用。Objective To evaluate the doctor-nurse integration model combined with magnet hospital concept in nursing management.Methods The doctor-nurse integration model combined with magnet hospital concept was adopted in the nursing management.Practices related to management were,forinstance,nursing human resource,nursing organizational structure,nursing performance evaluation mechanism,nursing careerdevelopment,hospital information construction support,diversified medical and nursing team culture construction,team cooperation,reasonable division of labor,integration of medical and nursing,etc.A total of 96 nurses were included as research objects.The nurses'job satisfaction was evaluated before and afterimplementation of nursing management.Results Nurses'job satisfaction with the relationship with colleagues,scheduling system,welfare benefits and professional development were improved compared with those before implementation(P<0.01).Conclusion Nursing management based on doctor-nurse integration model combined with magnet hospital concept is potentially effective to improve the quality of nursing and stability of nursing team.
