摘  要:目的探讨组织支持理论在基层医院手术室男护士管理中的应用效果。方法采用便利抽样的方式选择浙江省新昌县人民医院手术室2012年1月—2018年12月的14名男护士作为研究对象,按照时间顺序将2012年1月—2013年7月在手术室工作的6名男护士(2013年8月已离职)作为干预前组,将2014年7月—2018年12月在手术室工作的8名男护士作为干预后组。干预前组采用常规管理,干预后组采用组织支持理论进行管理干预。通过问卷调查比较干预前后手术室男护士的工作满意度、留职意愿、职业认同等。结果干预后男护士的工作满意度(包括参与科室管理、工作负荷、薪酬待遇、工作排班安排、继续教育资助、个人提升进步机会、家庭与工作平衡、总得分)、留职意愿及职业认同得分与干预前比较,差异有统计学意义(P<0.05),但干预前后两组同事关系得分比较差异无统计学意义(P>0.05)。结论组织支持理论对基层医院手术室男护士的职业稳定性管理有效,值得推广。Objective To explore the effect of organizational support theory in management of male nurses in Operation Room of primary hospitals.Methods Using convenient sampling method,14 male nurses in the Operating Room of the People's Hospital of Xinchang,Zhejiang Province from January 2012 to December 2018 were selected as the research objects.According to the time sequence,6 male nurses(who left in August 2013)working in the Operating Room from January 2012 to July 2013 were selected as the pre-intervention group,and 8 male nurses working in the Operating Room from July 2014 to December 2018 were selected as the post-intervention group.Routine management was used in the pre-intervention group and organizational support theory was used in the post-intervention group.The job satisfaction,retention intention and professional identity of male nurses before and after the intervention were compared by questionnaire survey.Results After the intervention,the job satisfaction of male nurses(including participation in department management,workload,salary and treatment,work scheduling,continuing education funding,personal improvement opportunities,family and work balance,total score),retention intention and professional identity scores were statistically different from those before the intervention(P<0.05),but there was no statistical difference in terms of the scores of colleague relationship between the two groups(P>0.05).Conclusions The theory of organizational support is effective in the management of occupational stability of male nurses in operating rooms of primary hospitals,which is worth popularizing.
