摘 要:目的分析新疆一家三甲医院人才需求情况,为建立人才引进、培养、保留机制提供依据。方法采用文献资料法、数理统计法、访谈法,综合分析2013-2018年医院人员配置及需求的基本情况。结果(1)2013-2018年,医院的业务量和经济收入、总支出逐年增长。总收入由5.29亿元增至8.12亿元,增长53.50%,平均年增长率8.92%,总支出由5.16亿元增至8.34亿元,增长62.62%,平均年增长率10.44%。不同年度间业务量、总收入、总支出在总体构成上差异有统计学意义(P<0.05)。(2)2013-2018年,医院职工人数由1405人增至1468人,增长4.29%,平均年增长率0.72%。人员学历层次以本科为主,硕士、博士研究生比重虽略有所增加,但整体比例偏低。人员岗位以医疗、护理为主,占比逐年增加,行政后勤占比降低。(3)卫生专业技术人员中医疗岗位人数轻微超出标准,其他人员数量不足。结论医院应结合医改方向,降低药品支出,培养专攻疑难重症的深精尖人才,根据科室病床使用率、危急重患者或夜间在床病人等因素配置人员,加大外科系统建设支持力度满足人才需求。ObjectiveTo analyze the talent demand of 3A-level tertiary General Hospital of Xinjiang,thereby providing the basis for establishing the talent introduction,training and retention mechanism.MethodsThe basic situation of hospital human resource allocation from 2013 to 2018 was comprehensively analyzed by appropriate statistical method.Results(1)From 2013 to 2018,the business volume and economic income of the hospital were displayed to be increased year by year.Total income was increased from 529 million yuan to 812 million yuan,an increase of 53.50%,an average annual growth rate of 892%;total expenditure increased from 516 million yuan to 834 million yuan,an increase of 62.62%,an average annual growth rate of 10.44%.There were significant differences in the overall composition of business volume,total income and total expenditure between different years(P<0.05).(2)From 2013 to 2018,the number of hospital staff increased from 1405 to 1468,an increase of 4.29%,with an average annual growth rate of 0.72%.The proportion of Postgraduates of master′s degree and doctor′s degree increased slightly,but the overall proportion was low.Medical treatment and nursing are the main posts of personnel,and the proportion increases year by year,while the proportion of administrative logistics decreases.(3)The number of medical professionals slightly exceeded the standard,while the number of other professionals was insufficient.ConclusionThe hospital should combine the direction of medical reform,reduce drug expenditure,train sophisticated talents specializing in difficult and severe diseases,allocate personnel according to the factors such as the utilization rate of hospital beds,critical patients or patients in bed at night,and increase the support of surgical system construction to meet the needs of talents.
