摘 要:目的探究主动性人格和工作绩效的关系,并探讨情感满意度和工作投入在其中的作用机制。方法采用主动性人格量表、简版情感满意度量表、工作投入量表和工作绩效量表对329名临床护士进行调查。结果护士主动性人格总分为(54.50±9.09)分;情感满意度总分为(15.70±2.87)分;工作投入总分为(53.67±9.66)分;工作绩效总分为(13.22±1.83)分。主动性人格和情感满意度对工作绩效有显著的正向预测作用,情感满意度在主动性人格和工作绩效的关系中存在着部分中介作用,占总效应比例为19.2%。结论主动性人格不仅对临床护士的工作绩效存在着直接作用,而且通过情感满意度对工作绩效存在着部分中介作用。Objective To explore the relationship of proactive personality and work engagement of clinical nurses,and find the mechanism of affective satisfaction and job performance on them.Methods A total of 329 nurses were surveyed by Proactive Personality Scale,Affective Satisfaction Scale,Utrecht Work Engagement Scale and Job Performance Scale.Results The score of proactive personality was(54.50±9.09),the score of affective satisfaction was(15.70±2.87),the score of work engagement was(53.67±9.66),and the score of job performance was(13.22±1.83).The proactive personality and affective satisfaction could positively predict job performance.Affective satisfaction partially mediated the association between proactive personality and job performance,and the mediating effect accounted 19.2%.Conclusion Proactive personality has a direct impact on job performance,and has an indirect impact via affective satisfaction.
