摘 要:目的分析乡镇卫生院卫生技术人员工作绩效及其影响因素。方法利用问卷和量表进行现场调查,共回收有效问卷922份。计算工作绩效评分及各维度评分,应用广义线性模型进行影响因素分析。结果工作绩效评分为4.03±0.52,4个维度中任务绩效、创新绩效得分相对较低,分别为3.68±0.53和3.71±0.90。单因素分析结果显示,职称、平均月收入、实际收入与期望收入差距、外出培训次数与工作绩效的关系具有统计学意义;多因素分析结果显示,职称、实际收入与期望收入差距是工作绩效的影响因素。结论乡镇卫生院卫生技术人员工作绩效总体上处于较高水平,但任务绩效、创新绩效仍需提升。建议加强乡镇卫生院卫生技术人员培训,进一步深化收入分配制度和职称制度改革,探索设立专项绩效奖励和补贴,探索实行按年限考核、到期直接聘任制度。Objective To analyze the job performance of health technicians in township hospitals and its influencing factors.Methods On-site survey was conducted using questionnaires and scales,and a total of 922 valid questionnaires were recovered.Job performance scores and scores for each dimension were calculated and the influencing factors were analyzed with a generalized linear model.Results The job performance score was 4.03±0.52,and the task performance and innovation performance scores among the four dimensions were relatively low,which were 3.68±0.53 and 3.71±0.90,respectively.The univariate analysis showed that job performance was statistically correlated with professional title,average monthly income,the gap between actual income and expected income,and the number of out-of-town training sessions.The multivariate analysis showed that the influencing factors of job performance were professional title and the gap between actual income and expected income.Conclusions The job performance of health technicians in township hospitals was generally at a high level,but the task performance and innovation performance still need to be improved.It is suggested to strengthen the training of health technicians in township hospitals,further deepen the reform of the income distribution system and the professional title system,including the setup of special performance rewards and subsidies,and the implementation of a system with assessment by years of work and performances for direct appointment.
