J省农村“医养结合”敬老院护理人员薪酬设计研究——基于ADL量表和标化价值模型视角

摘　　要：随着农村老年群体对养老机构的需求与日俱增,养老机构对护理人员的需求也逐渐增长。为稳定护理人员工作队伍,吸引行业人才进入,通过调研,分析并总结出目前J省农村“医养结合”敬老院护理人员薪酬设计存在的主要问题。基于调研结果,引入ADL量表和标化价值模型,对J省农村“医养结合”敬老院护理人员的薪酬设计进行改良。通过模型量化护理人员的工作贡献,综合考虑护理人员的显性劳动力价值和隐形劳动力成本,进而测算出护理人员的标化劳务价值,并基于测算结果进行薪酬待遇分配,以期为J省农村“医养结合”敬老院护理人员的薪酬设计提供新的思路。With the increasing demand of rural elderly groups for pension institutions,the demand for nursing staff in pension institu⁃tions was also gradually increasing.In order to stabilize the nursing staff and attract talents into the industry,this study analyzed and summarized the main problems existing in the salary design of nursing staff in rural“combination of medical and nursing care”nursing homes in J province.Based on the survey results,the ADL scale and the standardized value model were introduced to improve the salary design of nursing staff in rural“combination of medical and nursing care”nursing homes in J province.Through the model,the work contribution of nursing staff was quantified,and the explicit labor value and implicit labor cost of nursing staff were comprehensively considered.Then the standardized service value of nursing staff was calculated,and the salary was calculated based on the calculation results pay distribution,in order to provide new ideas for the salary design of nursing staff in rural“combination of medical and nursing care”nursing homes in J province.
