摘 要:目的分析影响青年医务工作者职业稳定性的主要因素,探讨管理改进的建议,以稳定人才队伍。方法采用文献研究法和现场调查法。在文献研究的基础上提出假设,编制问卷,问卷内容包括人口学指标、医院管理、薪酬福利、职业发展、工作压力、工作环境等维度,并简单随机抽取某公立医院131名35周岁以下青年开展问卷调查。结果 45.8%的青年医务工作者职业稳定性低,医院管理、薪酬福利、工作环境等因素不同水平间的青年职业稳定性有显著性差异。且薪酬福利维度中年收入降低、薪酬与付出不相称和工作环境维度中患者满意度不高是青年职业稳定性降低的危险因素。结论针对影响青年医务工作者职业稳定性因素,通过建立科学合理的薪酬激励机制、改善医院工作环境、完善医院管理制度、加强人文关怀等多措并举,增强青年医务工作者的职业价值感,降低离职率,保持青年队伍的稳定,更好地服务患者。Objective To analyze the main factors that affect the occupational stability of young medical workers,and probe into suggestions for management improvement to stabilize the talent team.Methods Literature research and field investigation.On the basis of literature research,the author put forward hypothesis and devel⁃opsed questionnaire,including demographic indicators,hospital management,salary and welfare,career develop⁃ment,work pressure,work environment and other dimensions,and simply randomly selected 131 young medical workers under 35 years old from a public hospital to carry out questionnaire survey.Results 45.8%of young medi⁃cal workers had low occupational stability.There were significant differences among the factors of hospital manage⁃ment,salary and welfare,working environment and so on.In addition,lower annual income and disproportion of salary and work in welfare dimension,and low satisfaction of patients in work environment dimension were the risk factors for the lower occupational stability of young people.Conclusion In view of the factors affecting the career stability of young medical workers,we should take various measures such as establishing a scientific and reasonable salary incentive mechanism,improving hospital working environment and hospital management system,strengthe⁃ning humanistic care,to enhance the sense of professional value of young medical workers,reduce the turnover rate,maintain the stability of the youth team,and better serve the patients.
