摘  要:准确把握青年公务员的职业动机和职业认同对建设高质量公务员队伍意义重大。通过对872名青年公务员的实证调查,探究了青年公务员职业动机的内容结构及基本特征、职业动机与职业认同的关系。研究结果显示:青年公务员的职业动机包含五个维度,由强到弱依次为公共服务志向、求职环境促使、职业舒适吸引、人际作用推动和社会资本影响动机,且在性别、学历和入职年限上存在统计学差异;青年公务员的公共服务志向、求职环境促使、职业舒适吸引动机对职业认同度有显著的正向预测作用,其中公共服务志向对职业认同的预测作用最佳,而社会资本影响动机对职业认同有显著的负向预测作用;入职年限对职业动机与职业认同的关系具有调节作用,青年公务员入职年限越长,职业动机对职业认同的影响越大,这一变化主要源于公共服务志向影响的增强。In this paper,872 young civil servants were taken as samples,the content structure and demographic differences of career motivation were analyzed and studied,as well as the relationship between career motivation and professional identity,the employment period moderating the relationship between professional motivation and professional identity was further explored.The results show that:The career motivation of young civil servants includes five dimensions,from strong to weak:public service aspirations,job search environment promotion,occupational comfort attraction,interpersonal role driving,and social capital impact.There are statistical differences;public service aspirations,job search environment promotion,occupational comfort attraction has a significant positive predictive effect on professional identity,of which public service aspiration has the greatest predictive effect on occupational recognition,while social capital impact has a significant negative predictive effect on occupational identity;The employment period has a moderating effect on the relationship between professional motivation and professional identity.The longer the young civil servants have been employed,the greater the impact of professional motivation on professional identity.This change is mainly due to the impact of public service aspirations.
