基于结构方程的家庭医生激励因素分析与对策研究

摘　　要：目的:以马斯洛需求层次理论为基础,准确评估影响家庭医生的激励因素,提出家庭医生激励的对策建议,推动家庭医生激励机制的创新与完善。方法:基于马斯洛需求层次理论构建结构方程模型,通过多阶段分层随机和方便抽样方法对湖北省武汉市的基层医疗卫生机构的家庭医生团队成员的472名家庭医生进行问卷调查,使用SPSS21.0和AMOS21.0对数据进行信效度检验,并验证概念模型中的研究假设。结果:生存激励因素、安全激励因素、社交激励因素、尊重激励因素、自我实现激励因素与激励效应之间存在显著的正相关关系,以上5个因素是影响家庭医生激励效应的关键因素。另外,较低层次的需要对较高层次的需要有正向的促进作用。结论:在完善家庭医生激励制度的时候要考虑激励因素的全面性,不能单一满足家庭医生某一方面的需求,而是全面考虑,这样才能从多个方面激发其积极性,使激励效应达到最大化。Objective To accurately assess the incentive factors for family doctors,put forward its countermeasures,and pro­mote the innovation and improvement of family doctors'incentive mechanism.Methods Structural equation model was constructed based on Maslow's hierarchy of needs theory.472 family doctors were chosen from primary medical and health institutions in Wu­han with multi-stage stratified random convenience method and surveyed with questionnaire.Data was analyzed with SPSS 21.0 and AMOS 21.0.Results There is a significantly positive correlation between survival incentive factor,safety incentive factor,so­cial incentive factor,respect incentive factor,self-actualization incentive factor and incentive effect.which are the key factors to influence the incentive effect of family doctors.In addition,the needs at lower level have a positive promotion effect on the higher-level needs.Conclusion It is suggested to consider the comprehensiveness of incentive factors in perfecting the family doctor in­centive system,which can stimulate their enthusiasm from multiple aspects and maximize the incentive effect.
