摘 要:目的:分析急诊科男护士组织沉默行为的深层体验,为护理管理者稳定男护士队伍提供参考。方法:采用诠释性现象学研究方法,对14名男护士进行半结构式访谈,并用Van Manen分析方法进行资料分析。结果:急诊科男护士组织沉默体验被提炼为3个主题:沉默的担心与顾虑、沉默的敬畏与服从、沉默的和谐与礼让。结论:护理管理者应关注男护士发言的不安全感,营造积极的组织氛围,改进护理管理信念,积极倾听护士多元声音,以期打破组织沉默,稳定男护士队伍。Objective:To explore the deep experience of organizational silence behavior of male nurses in the emergency department and provide references for nursing managers to stabilize the resources of male nurses.Methods:The phenomenological method was used in this study.14 male nurses working in the emergency department were given semi-structured interviews,and the data were analyzed using the Van Manen analysis method.Results:The experience of organizational silence of male nurses in the emergency department was distilled into 3 themes:fear and apprehension in silence,awe and obedience in silence,and comity and harmony in silence.Conclusion:Nursing managers should pay attention to the insecurity of male nurses'speeches,create a positive organizational atmosphere,improve nursing management beliefs,and actively listen to the diverse voices of nurses,so as to break the organizational silence and stabilize male nurses'resources.
