摘  要:目的:基于自我保护视角,分析上级的辱虐管理对于旁观者抵制上级的行为的作用机制及其边界条件。方法:以357名企业全职员工为被试,在问卷星平台上进行问卷调查。用辱虐管理问卷(ASS)、工作流动性问卷(JMS)、正性负性情绪量表-扩展版(PANAS-X)、下属抵制问卷(SRS)分别测量员工的替代性辱虐程度、工作流动性、对于未来愤怒情绪的预测、对上级的抵制行为。结果:上级的辱虐管理得分与旁观者抵制得分之间呈正向关联(B=0.48,P <0.05);上级的辱虐管理得分与旁观者工作流动性得分的交互项与旁观者愤怒情绪预测得分负向关联(B=-0.15,P <0.01);旁观者愤怒情绪预测得分与其抵制得分正向关联(B=0.17,P<0.01)。上述变量同时进入回归方程后,上级辱虐管理得分与旁观者抵制行为得分的关联仍有统计学意义(B=0.40,P <0.01)。结论:研究提示上级的辱虐管理可通过增强旁观者的愤怒情绪预测激化其抵制行为,而旁观者的高工作流动性可以减弱这种抵制作用。Objective:Based on self-protection perspective, to analyze the mechanism and boundary condition of the third party resists the supervisor when they abuse their subordinates.Methods:The questionnaire was released on the "questionnaire star" platform with convenience sampling method, and 357 employees were selected through the internet for the survey.The Abusive Supervision Scale(ASS),Job Mobility Scale(JMS),Positive and Negative Affect Schedule-Expanded Form(PANAS-X)and Subordinates Resistance Scale(SRS) were used to measure employees’ vicarious abusive supervision, job mobility, anger forecast and the third party’ s resistance.Results:The scores of ASS were positively associated with the scores of SRS(β=0.48,P<0.05).The interaction scores of ASS and JMS significantly correlated with the scores of anger forecast(B=-0.15,P<0.01),and the scores of anger forecast were significantly associated with the scores of SRS(B=0.17,P<0.01).After all the above variables were included in the regression equation, the correlation between scores of ASS and SRS was still statistically significant(B=0.40,P<0.01).Conclusion:It suggests that abusive supervision could increase the third party’ s resistance to their supervisor via their anger forecasting, and high job mobility could decrease this resistance.
